What is Psychological Safety

Psychological safety is a lead indicator of team performance, organisational and personal risk.

What is Psychological Safety?

Creating teams that thrive (high performance and wellness)

At People Plus Science, we help organisations assess, develop, and sustain psychological safety,  the foundation of high performance, innovation, and trust.

Psychological safety is more than feeling comfortable; it’s about feeling safe to take interpersonal risks, to speak up, question, challenge, or admit mistakes, without fear of punishment or ridicule. Often people ask themselves “is it worth speaking up”.

When teams operate in psychologically safe environments, they learn faster, think more creatively, and make better decisions.

Measure the “real” experience of Psychological Safety and Oxytocin

We use traditional methods of surveys and motivational interviews, but we also overlay this with biometric data  allowing us to accurately measure the moment-by-moment psychological safety and attention that people get from any experience such as training, meetings, group chats, marketing messages, and  employee messages.

  • What they did: Studied organisational culture and leadership, focusing on how trust, openness, and candid communication affected learning and adaptability within organisations.

  • Impact: Their research highlighted that teams and organisations that encouraged open dialogue and trust performed better, learned faster, and adapted more effectively to change — laying the conceptual groundwork for psychological safety.

  • What he did: Introduced the term psychological safety in the workplace, defining it as the ability to “employ one’s self without fear of negative consequences” in interpersonal interactions at work.

  • Impact: Provided a formal framework linking individual engagement, role performance, and organisational culture, showing that feeling safe to express ideas, questions, and concerns is essential for discretionary effort and commitment.

  • What she did: Conducted empirical studies on teams in healthcare, manufacturing, and knowledge-intensive organisations, measuring the relationship between psychological safety and team learning, error management, and performance outcomes.

  • Impact: Demonstrated that psychologically safe teams consistently outperform others, innovate more effectively, catch errors earlier, and adapt more quickly — establishing psychological safety as a measurable, high-value factor for organisational success.

Why Psychological Safety matters?

A psychologically safe environment is one whereby people feel part of the team, feel comfortable asking for help, sharing information and challenging the status quo.

These factors are essential to critical decision-making within our leadership teams (board, committees, executive leadership teams) and lead indicators of performance and risk metrics such as innovation and customer-centricity future litigation and ultimately profits.

When psychological safety is high, organisations experience:

  • Higher innovation rates and problem-solving capacity.

  • Better decision-making through diverse perspectives.

  • Improved retention and employee wellbeing.

  • Reduced governance and compliance risks.

  • Stronger customer loyalty through empowered service teams.

Without it, teams stagnate, learning stops, and fear drives underperformance.

Psychological safety is a condition in which you feel:

Our Framework:

Measure → Train → Sustain

1. Assess

We use evidence-based diagnostics to quantify trust, inclusion, and safety across all levels (survey based and biometrics):

  • Voluntary Biometric analysis

  • Psychological Safety Index (PSI)

  • Trust Diagnostic (interpersonal and leadership trust)

  • Portable Psychological Safety Score (individual perception across contexts)

  • Leadership–Team Safety Gap

  • Safety Momentum Index (tracks improvement over time).

  • Emotional Capital Index

  • Values Index
  • Leadership Influence Scores

Advanced Psychosocial Metrics

  • Hazard Exposure Index (HEI)

  • Residual Risk Score (RRS)

We embed safety in:

  • Governance frameworks and KPIs

The Business Case for Psychological Safety

Psychological safety is not just a “nice-to-have” , it delivers measurable value across performance, innovation, risk management, and organisational resilience.

By reducing psychosocial risks, organisations not only protect their people — they strengthen decision quality, performance, and reputation.

Research consistently shows that teams with high psychological safety outperform others on multiple metrics:

Key Insight: Every $1 invested in psychological safety initiatives can yield up to $5.80 in tangible performance gains, including innovation, risk reduction, productivity, and retention.

The Neuroscience of Psychological Safety

Psychological Safety is a belief that one will not be punished or humiliated for speaking up with ideas, alternate views, questions, concerns or mistakes.

When we feel threatened at work, such as by a critical email, a tight deadline, or perceived conflict, our brain’s alarm system takes over. This triggers a cascade of stress chemicals like cortisol and adrenaline, preparing our body for a fight, flight, or freeze response. Physically, this can mean a racing heart, tense muscles, and shallow breathing. All of which is designed to keep our body balanced and working.

Crucially, during this high-alert state, the prefrontal cortex, the part of your brain responsible for thoughtful problem-solving, rational decision-making, and empathy, effectively takes a back seat. For all individuals (leaders, managers, team colleagues), this means a person in threat cannot access their best thinking. They become more reactive, less able to collaborate, and more likely to misinterpret neutral comments as personal attacks. This quickly damages trust and communication within relationships and teams, as people operate from a defensive, self-protective stance rather than a collaborative one.

Our programs use neuroscience to help leaders:

  • Recognise and regulate threat responses

  • Build trust-based habits

  • Activate creativity and collective intelligence

What Psychological Safety is (and is not), exactly.

Psychological Safety is a belief that one will not be punished or humiliated for speaking up with ideas, alternate views, questions, concerns or mistakes.

Psychological safety is often misunderstood. It does not mean:

  • Being “nice” or avoiding conflict – healthy debate and challenge are encouraged.

  • Agreeing with everyone all the time – dissenting opinions are welcome and essential for learning.

  • A lack of accountability – standards and expectations remain high.

  • Job security or immunity from consequences – it does not protect unethical or poor performance.

  • Avoiding difficult conversations – honesty and constructive feedback are core to psychological safety.

  • Comfort over growth – it supports learning and experimentation, even if mistakes happen.

  • The same as Psychosocial Safety – this is a regulatory Code of Practice in states in Australia and other countries.  You can find a page on Psychosocial Hazards. – Psychological Safety is the correct environment to foster to mitigate and eliminate many psychosocial hazards or to be aware of them before they escalate.

When should you invest in Psychological Safety?

It’s normally a good sign that it’s time to engage a specialist when you’re considering:
